I’ve been leading teams for many years and I know one thing: effectiveness isn’t solely the result of competence. It’s a combination of competence and the climate in which people work. The best strategies don’t deliver results when employees are afraid to speak up, raise concerns, or admit mistakes. That’s why I consider psychological safety to be one of the key elements of effective team leadership.

Amy Edmondson of Harvard Business School has scientifically described this concept, defining it as a shared belief among team members that they can take interpersonal risks without fear of negative consequences. In practice, this means an environment where questions can be asked, differing opinions presented, threats flagged, and mistakes openly discussed.

From a business perspective, this isn’t a theoretical idea. Research conducted at Google as part of Project Aristotle showed that psychological safety was the most important factor differentiating the highest-performing teams from the rest. This clearly indicates that the work climate directly impacts operational and financial results.

For me, leading a team with a spirit of psychological safety means consciously building a culture of courage and accountability. Courage—because people need to feel they can speak the truth, even if it’s uncomfortable. Accountability—because a high level of support doesn’t exempt them from pursuing ambitious goals.

The leader’s attitude plays a key role here. Their response to mistakes, their tone of communication, their willingness to listen, and their ability to accept feedback set standards for the entire team. If a leader reacts impulsively, publicly criticizes, or marginalizes dissenting opinions, a culture of silence quickly develops within the organization. Silence, in turn, is one of the greatest threats to innovation and decision-making quality.

It’s also worth considering this topic through the lens of neurobiology. In a situation of threat, the brain focuses on survival, limiting its ability to think analytically and creatively. In conditions of security, processes that foster collaboration, learning, and complex problem-solving are activated. This means that the team climate directly influences the quality of decisions made.

A lack of psychological safety leads to phenomena that are often misinterpreted as a lack of engagement or insufficient competence. In reality, employees withdraw, stop initiating activities, hide mistakes, and limit communication. In the long term, this results in decreased innovation, higher turnover, and a weakened organizational adaptability.

Leading teams responsibly requires consistently combining high standards with a high level of support. This means clear expectations, transparent decisions, constructive feedback, and creating a space for dialogue. Psychological safety is not a one-time initiative or project. It is the result of a leader’s daily behavior and consistency between declarations and practice.

In a world of uncertainty and dynamic market changes, organizations that create an environment where people think boldly, communicate openly, and take responsibility for results gain an advantage. Psychological safety is not an add-on to effective team leadership. It is a prerequisite.
